Interview Accommodations: Creating an Accessible Selection Process

Interview accommodations are changes that allow a candidate with a disability or access need to participate fairly in selection. They adjust the route to demonstrating job-relevant capability; they do not require an employer to remove an essential assessment standard.

Build an invitation into the process

At application and interview scheduling, provide a private contact and plain-language option to request an adjustment. State that the information will be used to arrange the process. Candidates should not have to disclose needs to every interviewer or identify a medical diagnosis before asking a practical question.

Understand the legal context without oversimplifying it

The Rights of Persons with Disabilities Act, 2016 on India Code defines reasonable accommodation and contains equality, non-discrimination and employment provisions, with particular duties expressed for government establishments in the employment chapter. Applicability and the appropriate response depend on the organisation and facts, so employers should obtain current legal advice rather than treating this guide as a universal legal test.

Discuss the barrier and assessment

Ask what part of the planned process creates difficulty and what change may help. Explain the format, duration, technology, location and capabilities being assessed. Focus on function, not curiosity about health history.

Consider workable adjustments

Depending on the barrier, options may include an accessible location, video or in-person alternative, interpreter, captioning, screen-reader compatible material, extra time, rest breaks, changed scheduling, accessible test format or another way to respond. The adjustment should preserve the competency being tested.

Separate competency from method

If the role requires analysing information, a timed inaccessible interface may test the tool rather than analysis. If rapid response under defined conditions is genuinely essential, document that link and explore an accessible way to test it. Do not assume every standard stage is indispensable.

Coordinate only necessary information

A trained contact should agree the arrangement with the candidate and tell interviewers what to implement. Panel members usually need the adjustment, not the diagnosis. Store request records under restricted access and keep them separate from scoring.

Prepare the panel and vendors

Confirm room, platform, materials, interpreter or support person, timing and backup before the interview. Tell assessors how the process changes and that scoring criteria remain job-related. Check external assessment vendors rather than assuming their accessibility claim covers the configured test.

Handle late or changing requests

Respond calmly and make reasonable operational efforts. If the planned time cannot support the arrangement, offer a realistic alternative instead of forcing the candidate to proceed. Document decisions and communication without blaming the candidate for not disclosing earlier.

Respond when an adjustment seems to affect the test

Return to the essential capability, alternative methods, practical feasibility and current professional advice. Do not reject a request with a generic consistency argument. Consistency means comparable opportunity and criteria, not identical mechanics for every person.

Document a declined request carefully

If an adjustment cannot be provided, record the requested change, assessment purpose, options explored, operational evidence, specialist input, decision authority and alternative offered. Communicate respectfully and allow review. A bare statement that the process is standard is not meaningful reasoning.

Address visible and non-visible needs

Mobility access is only one dimension. Candidates may face sensory, communication, cognitive, mental-health or chronic-condition barriers. Use the same private, functional conversation without assuming the need is obvious or requiring the person to educate the entire panel.

Plan recruitment-event accessibility

For assessment centres and campus events, check venue routes, seating, toilets, transport information, quiet space, materials, emergency procedures and support-person access. Provide contact details in advance and keep contingency time between exercises.

Example

A candidate using a screen reader cannot navigate a timed case platform. The team confirms that the job requires analysis, not use of that vendor interface. It provides an accessible document and equivalent submission route, keeps the time adjustment agreed with the candidate and scores the same analytical criteria.

Learn from each request

Track response time, recurring barriers, vendor failures and candidate feedback without exposing individuals. Fix common barriers in the standard process so fewer candidates need to request a special workaround.
